Newsflash–a new test finally makes résumés obsolete

The new argument for the death of résumés (will it ever end?) is not LinkedIn or any other online profile that will cause its demise; no, it’s a personality test called Cream.hr, which guarantees to make the hiring process flawless.

It takes more pressure off hiring managers, recruiters, and human resources. What a wonderful thing; no more résumés and less decision making from hiring authorities.

An article in Wired.com  called Kill Your Résumé: What about Using Science to Hire asserts that this test “can unearth the perfect job candidates even if they don’t necessarily have the most relevant work experience or college degree on paper.” The test can even select executive-level candidates worth interviewing, assuring hiring authorities they have what it takes.

According to Cream.hr the most essential skills are “task management skills, work ethic, intelligence, and what it calls the “Big Five” personality traits – openness, conscientiousness, extraversion, agreeableness, and neuroticism.” And this test will nail down all these traits without a single résumé having to be read. Simply wonderful.

What makes this tests even more amazing is that it’s hard for applicants to fool it, as opposed to a personality test that many companies use, Unicru. The way Cream.hr accomplishes this is by asking similar questions multiple times to assure consistency in answers.

For example, one question gives you a list of five personalities traits including “I am the life of the party” and “I am always prepared,” both of which sound similar to the Myers-Briggs Personality Indicator. The first example determines extraversion, while the second speaks to a preference for judging.

(Maybe what’s really got me riled is the fact that extraversion is a preferred trait for candidates. After all, introverts can’t possibly be considered among the “perfect” candidates, can they? I think most of my introverted colleagues would disagree whole-heartily with this assumption.)

It’s possible that résumés will finally become obsolete, which means jobseekers will no longer have to labor over writing them and, most importantly, employers will no longer have to read them. This is a big selling point for the Cream.hr; for a mere fee ranging from $99.00 to $499.00, companies will no longer have to read tons of résumés.

I have some questions about the effectiveness of this wunder software, such as, does it identify a candidate’s accomplishments, or reveal one’s ability to write succinctly, or show the jobseeker’s understanding of the position? Will it make companies lazy as they rely on a test that has as much human element as…a robot.

The hiring process is never a sure thing but to use a test to determine that best candidates, no matter how accurate, is simply that…a test. If all companies rely on a test such as this, our job as career advisors will be to teach our clients to answer the questions the way employers want them to. We’ll see how this argument goes.

A better solution to a tired question; are résumés obsolete?

I can’t express in words how tired I am of hearing the questions, “Are résumés dead” or “Are résumés obsolete?” I’m almost as tired of hearing this than I am of hearing my daughters arguing over a pair of jeans.

It’s as if people are asking and writing about whether the  résumé is obsolete to create a self-fulfilling  prophesy that will bring on its demise. Personally, I think the  résumé has a good deal of life in it.

So you can imagine my annoyance when I came across a recent article from my much admired LinkedIn connection, Martin Yate, titled Are Résumés Obsolete? Résumés vs. Social Media; and then my pleasure when he states that both are needed. So the LinkedIn profile, as a passive document that requires employers to type keywords to find you; and the résumé, as a tailored document you send to target companies, which will also look for the requisite keywords in order to find you in their databases.

Martin writes: You are going to need both a résumé and a social media profile for your job search, and they are both going to need search engine optimization to be productive.

Bottom line: jobseekers need both the résumé and LinkedIn profile in order to compete in this tight job market; and they need to create strategic documents that succeed in landing them an interview. In other words, there’s no reason to choose between the two. I hope this ends the debate, because I for one am tired of hearing it.

The importance of competencies on your résumé, according to Martin Yate

If you’re wondering why the hundreds of résumés you’ve submitted online to various job boards haven’t resulted in an interview, not even a confirmation–it might have something to do with some very important information missing from your résumés.

The information in question, and what Martin Yate writes about in his latest blog post, Resume Getting Lost In The Resume Databases?, is your core competencies.

Martin Yate, author of the popular Knock em Dead series, describes in layman terms the importance of core competencies, how they act as the keywords that front-line managers use to search their company’s database for the next best hire. Don’t have the proper keywords, you may not end up in the pile of 20 résumés to be read by the front-line manager. Read this article to grasp the importance of keywords and how to present them on your résumés so they land on the top of the pile.

Shorter and shorter we go when it comes to the résumé

The other day I received a text message from my daughter that read, “Need water. Bring some.” Now, someone who didn’t know the situation–she was life guarding at a pool near our home, so bringing her the much needed water was no big deal; I didn’t mind the rudeness of her text; and I didn’t want her to suffer–would probably hit erase and not give it another thought.

Her text message made me think about the course of the résumé, how they’re getting shorter and shorter, until, I fear, they’ll resemble a text message.

According to some résumé writing pundits and many recruiters, less is better when it comes to the overall content of your résumé. Just a couple of years ago this belief was hitting the streets; now lesser than less is better is the word. I tell my jobseekers who haven’t hunted for jobs in the past ten years that writing résumés has changed since then; hell, it’s changed since the past couple of years.

We all know that recruiters and hiring managers are inundated with hundreds of résumés for one job and that Applicant Tracking Systems (ATS)–that identify keywords–are necessary to make the process more manageable. Further, résumés that don’t speak to employers’ needs are considered as useful as a paper bag. Accomplishments are essential, as they show the value you can bring to the company. Résumés are given six to 20 seconds to be scanned and determined whether they’ll be read more thoroughly. All of this has been stated ad nauseam.

With this said, those four-line, no nonsense personal profiles can be reduced to a one-line list of value-added words, which looks more like a branded headline than a personal profile. All of this must be done while still addressing the needs of the employer and including keywords. This requires the best of the best editing. Words like, “Experienced,” “Innovative,” Results-oriented,” are out the window…have been out the window.

Job summaries in the experience section have likewise been reduced from, say, four lines to two. This is where you state your duties and a quick blurb on your value-added; and for those who believe the more duties, the better, you are out of luck. Following the job summary should be bulleted accomplishments that, you guessed it, must be reduced from, say, two lines to one. While you don’t have a lot of real estate to elaborate on your accomplishments,  a one-liner will have to do.

Are we looking at this through a single lens, though? Are we assuming all recruiters or hiring managers are reading tons of résumés and just trying to keep their head above water, or that recruiters are the only ones reading our résumés? Employers of start-ups, smaller companies, and nonprofits spend more than 20 seconds to peruse a résumé before reading it in its entirety, because they have more time.

Before you tightly edit your two-page résumé, think about to whom you’re sending it. A hiring authority who doesn’t read thousands of résumés, might be confused by a one-line personal profile that resembles more of a branding headline than the typical profile. Think of your audience.

As for my daughter’s text messages, I know what she means when a terse one-line message hits my screen. It would be nice if she would add, “Love, your daughter.”

Don’t lead with a boring summary statement on your résumé

Nearly two years ago I read an article by Laura Smith-Proulx, Award-Winning Executive Résumé Writer, called Is Your Résumé Summary Boring Employers? In her article, she asserts that jobseekers need to state accomplishments upfront in the summary, not simply save them all for the work history.

I took exception to Laura’s assertion, thinking why reveal the good stuff so early in the game. I mean wouldn’t it be like showing the opposing team your best routes in football warm-ups or your homerun power during batting practice or giving your kids the best Christmas gifts first?

So I contacted Laura and asked for her reasons behind showing the firepower so soon on a résumé. I don’t recall her exact words, but the general gist was get the employers’ attention quick and, yes, save enough fire power for the rest of your résumé. This made complete sense to me.

Since our correspondence, I’ve rethought my reasoning and believe in the great WOW statements that Laura describes so aptly in her article. I now tell my workshop attendees (of all levels) that a summary full of clichés, lofty adjectives, and broad statements of greatness are garbage. And why would an employer want to read thoughtless verbiage, let alone a boring summary?

Allow me to quote Laura: “You’re boring hiring managers if your résumé contains an opening paragraph like this: Accomplished professional with proven experience leading cross-functional teams, managing budgets, increasing revenue, and creating strong customer relationships. Able to work effectively in fast-paced environments, lead teams to successful project delivery, and communicate at all levels of the organization.

Instead, she advises to start with a concise, quantified accomplishment: “Logistics Director noted for launching global supply chain that cut expenses by $1M, plus orchestrating consistent supplies across U.S. operations for 19 distribution centers.”

The difference between the former boring summary and the latter precise, metric-driven WOW statement hits you over the head. Proudly displaying three or four accomplishment statements in your summary will prompt employers to pick up the phone immediately and schedule the interview.

Jobseekers, read Laura’s article and practice what she tell us. Employers will not be bored and will look forward to reading the rest of your résumé.

Make your résumé easy to read if you want to be considered for an interview

I don’t know what’s worse, a résumé that is so dense that it looks like something James Joyce wrote, or so sparse that it looks like a Haiku.

Look, one of the golden rules of writing your résumé is that it has to be easy to read…yet sells you with accomplishments and relevancy. I know this is a tall order but it can be done.

You’ve been told over and over how your résumé is your marketing collateral. Consider reading a brochure that takes you longer than three minutes to complete during the busiest part of your workday. Consider reading a product flyer in a crowded retail store with your kids screaming to leave or wandering off. You only have 30 seconds to get the gist of the product before you decide to explore further.

This is how the employer feels when she reads a résumé to decide if you’ll be considered for an interview. On average an employer will take 15 to 45 seconds deciding whether to invite you in for an interview. The first phase of the résumé review is a quick scan, which means you must make the scanning process as easy as possible for her.

Capturing important information. Keep this general rule in mind when crafting your résumé: do not exceed 4-5 lines per word block. When possible include accomplishments that are quantified with dollars, numbers, and percentages. As quick scans go, these quantifiers will surely draw attention from the employer and entice her to read further. Just glance at the text below to see if it’s something that would be easy to digest in a 15-30 second scan.

I recently critiqued a résumé that look similar to the above. Now read the same paragraph divided into short word blocks.

Do potential employers a favor when crafting your résumé; make it easier to read. Density is one reason employers may decide to place your résumé in the…circular file cabinet.

Make room for supporting skills on your résumé

If you want your résumé pulled from the databases and read with serious attention, it’s common knowledge that it needs to focus on the skills you bring to a single target job. However, employers still want to know about your supporting skills.

For example a colleague and hiring manager in the IT world says, “ I don’t just want to see evidence that someone is a hotshot in say, the .NET Framework; I also want to see that they can get around with other languages, so that I know (a) that they understand programming as distinct from just .NET, and (b) that if my company introduces a new programming language/development environment in the future, I have someone who will be able to handle that with ease.”

To satisfy these understandable needs, your resume must nevertheless

1. Be data-dense enough, with that data focused on the “must have” skills of the job to get your résumé ranked high enough in database searches. A recruiter will not read your résumé unless it ranks in the top 20 of that recruiter’s database search; because twenty résumé is about as deep as they ever go.

2. No one enjoys screening résumé, and the process is initially visual, in that recruiters scan a résumé for key content and will naturally favor those résumé where the layout enables a reader to rapidly access key information.

These factors contribute to the need for your résumé to have a laser focus on a target job: the résumé’s goal is to get you into conversation and if it speaks clearly and succinctly to capabilities as described in your analysis of Job Postings it will do so. This approach is proven and it is the default starting point for a productive résumé.

You can still get this important supporting skills information into your résumé, without taking up too much room, by using a Core Competencies section. This will come at the front of your résumé, after contact information, your Target Job Title and any Performance Profile or Summary.

The Core Competencies section is a simple list of all the skills that you bring to the job. You’ll start with those skills most important to your Target Job; but you can also add all those skills, that support your all-around professionalism.

Here’s an example of a Core Competencies section from an operations management resume:

Adding a Core Competencies section to the front end of your résumé and then repeating those same words in the context of the jobs in which they were used has two major benefits

  • It’s a concise review of all the hard skills you bring to the table and is a real attention grabber to a recruiter
  • It multiplies the occurrence of keywords likely to be used by recruiters in the database searches and will dramatically improve your resume‘s ranking

The #1 way to stand out on your resume

Worried that your resume won’t stand out for that perfect job when compared to hundreds of eager job hunters?

One of the BEST ways to distinguish yourself is to measure and document your performance against that of peers (or previous incumbents).

Competitive intelligence isn’t new. Anyone who sells solutions is constantly positioning their product for a win against similar offerings. And guess what? In a job search, YOU are the product.

Therefore, your resume must explain the reasons you’ll continue to outperform others in your next job.

Here are 3 tips to help gauge your work against others, and then add the results to your resume:

1 – Assess your predecessor.

Most employers find it necessary to reorganize teams from time to time, so you’ve probably found yourself taking over a role from a former colleague.

You may have even been hired to replace an underperforming manager, which gives you a great foundation on which to base achievements. If so, you’ll want to quantify the results you gained over that of the previous incumbent.

Turnaround performance is a great differentiator, and was used as part of the strategy on this resume for a Denver-based COO in the real estate investment industry – showing how he walked into specific challenges and removed obstacles to revenue success.

2 – Compare yourself against colleagues.

Believe it or not, a side-by-side correlation between your results and that of your peers will help your resume writing skills.

Think carefully about efforts you’ve handled at work such as special projects or collaboration with leaders at your company. Ask yourself these questions:

  • Was there a reason your boss selected you to lead a particular initiative?
  • Were you promoted faster than your colleagues?
  • Are you frequently pulled into leadership meetings to provide strategic input?

If any of these situations apply to you, document the ways you’re differentiating yourself, and then leverage them!

This example of a Sales Resume for a B2B sales executive in Minnesota shows how we compared his revenue achievement to peers – demonstrating better (and faster results) that intrigued employers.

3 – Evaluate your performance against the entire industry.

Here’s where economic conditions come into play. If you’re in a sales role, you might find that you’ve earned Top Producer ranking in a down year… when others in your industry struggled to even make quota.

Take stock of your performance against that of peers in other companies. Did your company stay in business – even when others shut their doors?

Were you able to produce revenue-generating or market-capturing strategies in an industry known for slow growth?

If these scenarios apply to you, note both the achievement and the conditions on your resume. Employers are keen to hire candidates that are able to address and resolve obstacles, especially in a recession!

In summary, even if it seems that you’ve just “done your job” throughout your career, chances are good that you can think of ways your performance differs from that of other team members or executives.

Adding comparative analyses to your resume – with a full description of your results against others –will help you make a stronger, standout impression.

Soccer and doing what it takes; 7 things to do in your job search

The other day, my son and I were shooting the soccer ball at the net. He was loving it, and I was hating it for the mere fact that my feet were numb from the cold. Regardless, I was constantly telling him to shoot with his opposite foot. “Why?”he asked me.

“Because you need to be multi-talented,” I told him. “You need to be able to shoot the ball with whichever foot it comes to. If you have to turn your body so you can shoot with your left, you’ll lose opportunities.” I’ve played some soccer in my day, so my advice was sound, albeit not what he wanted to hear.

While I was “coaching” my 10-year-old kid, I got to thinking about the advice I give jobseekers, most of whom listen and others who don’t. The ones who listen are those who send me e-mails or even stop by the career center to tell me about their upcoming interviews or, best of all, their new jobs. It’s all about the effort they put into their job search that makes the difference. They do the hard work, while I simply provide the theory. Such as:

  1. Network, network, network. Tell everyone you know that you’re looking for work. Be clear as to what you want to do and where you want to do it. Clearly explain your occupation (human resources vs. human services is a big difference), your greatest attributes, and your extensive experience.
  2. Look for a job where most people aren’t. In other words, penetrate the Hidden Job Market, which, coincidently, has a great deal to do with networking. “Why?” as my son would ask me. Simple, employers gain a lot more from not advertising than they do from advertising their positions. When they advertise, they spend more money, have to read hundreds of résumés, and interview strange people.
  3. Research, research, research. Always know the requirements for the jobs for which you apply. Know about the companies as well. This will come in handy when you write your résumé and other written marketing material, as well as when you interview for said positions.
  4. Market yourself with targeted résumés for each job, rich with quantified accomplishments and a strong personal profile that makes the employer want to read on. One of my respected contacts on LinkedIn, Laura Smith-Proulx, wrote a great article called Is Your Resume Summary Boring Employers? In it she advises jobseekers to include a substantial, quantified accomplishment in the professional profile.
  5. Send a cover letter with each résumé, unless instructed not to. True, some recruiters do not read cover letters, but many do. And if your job will involve writing, you must send a well-written, targeted cover letter that isn’t boring. Refrain from using a pat opening line that reads something like this, “I was pleased to read on Monster.com of an opening for a project manager….”
  6. Prepare, prepare, prepare. Never go to an interview unprepared. You’ve researched the position and company, so you should have an understanding of what questions might be asked. Prepare your answers for a behavioral-based interview using the STAR formula (Situation, Task, Action, Result). If you are asked traditional questions, you’ll be better prepared to answer them because you’ll have examples to share.
  7. Finally, consider building a LinkedIn, FaceBook, or Twitter networking campaign. Online networking should not replace face-to-face networking; rather it should supplement your networking efforts. LinkedIn is considered the premiere professional networking site, but the other two have garnered results for some people.

I explain some very basic job search methods, yet some jobseekers refuse or don’t understand how to begin and follow through with the basic tenets of the job search. Like my son who shies away from shooting with his opposite foot and, thus, will miss opportunities; these jobseekers will find it more difficult to find a job.

States with the most volunteers have the lowest unemployment rates…5 reasons to volunteer

A recent report by the National Conference on Citizenship (NCoC) claims that volunteering can contribute to reducing unemployment rates. This study points to volunteering in the community and for nonprofit organizations and says this about volunteering:

“Participation in civil society can develop skills, confidence, and habits that make individuals employable and strengthen the networks that help them find jobs. 59% of volunteers in national service programs believe their volunteer service will improve their chance of finding jobs, perhaps because it helps them learn marketable skills or because it broadens their professional contact networks, or both.”

Let’s revisit why volunteering is beneficial to your job search success.

1. Volunteering is a great way to do a positive thing. You may consider choosing an organization where your efforts are meaningful in a big way. The Salvation Army comes to mind. Every year around Christmas holiday thousands of volunteers ring the bells in front of businesses. All for the sake of helping the less fortunate get by during the holidays. A customer of mine said she volunteers at a soup kitchen. While she’s an accountant, she has a soft spot in her heart for the less fortunate. This appeals to employers.

2. Volunteer to network for your next job. Choose an organization that’s in the industry in which you’d like to work. If marketing is your forté, approach a company that needs a graphic artist or publicist to design some art for their website or write a press release or two. This organization in which you’ve managed to get your foot in the door can help you with leads at other organizations, especially if you do a smashing job. The director will want to help you because you’ve come across as competent and likeable. Who knows, you could possibly join the company if a position opens up…or is created.

3. Develop or enhance some skills that will make you more marketable. You’ve had it in your head to start blogging but haven’t had the time to dedicate to it. The organization that took you on as a volunteer in their marketing department not only can help you network; it can assist you in enhancing your diverse writing skills. Your approach might be to offer starting a blog for them, as the rest of the marketing department is up to their elbows in alligators. They gain a talented writer to write entries, and you learn the fine art of blogging. “Tie the skills needed to do the volunteer position back to the skills needed to support or enhance your profession,” says Dawn Bugni, owner of The Write Solution. “This keeps your skills sharp. You might learn something new….”

4. Feel useful. Yes, instead of sitting at home and watching The View, you can get back into work mode. Do you remember work mode? It begins with getting up at 6:00am, doing some exercise, leaving for some job from 8:00am to 5:00pm, all the while having that feeling of productivity. When you get home from volunteering, you can watch those episodes of The View on DVR.

5. Volunteering will pad your résumé. Yes, employers look at gaps in your work history. Instead of having to explain (or worse yet, not having the chance) why you’ve been out of work for three months, you can proudly say that you’ve been volunteering at Organization A in their marketing division where you authored press releases, created their newest website designs, and started them on your way to a new blogging campaign. Of course you’ll indicate on your résumé, in parenthesis, that this experience was (Volunteer) work. Nonetheless, it was work.

Any time you feel ripped off for working without pay, remember why you’re doing it; to do something positive, to network, to develop or enhance new skills, to feel useful, and to pad your résumé. If these five reasons aren’t enough, then by all means stay home and watch The View.
